      现今的大马羽球运动可用停滞不前甚至倒退来形容,除了李宗伟、古健杰与陈文宏之后,仿佛人才的挖掘已经放缓。

      曾经担任马来西亚国家队教练的前中国名将韩健认为,这是羽总组织的涣散、教练结构的缺陷以及各人的心态造成现状。

      韩健现时为实达羽球学院总教练,他在该学院为无缘代表州及参加学联比赛青少年而办的分龄赛后,接受《中国报》专访。

      韩健从这样的比赛探讨出大马队目前的窘况,更坦言不希望实达的羽球赛会越办越好,因为希望的更多,得到的却更少。

      他指出,大马打羽球的人很多,从比例上来看甚至高过中国,但是能挖掘出来的人才却少:“大马家长也很用心栽培孩子打羽球,可能会是个很会打比赛的孩子,但是要成为顶级球员却不行,因为他们的地基打得并不稳。”

      首先韩健认为大马羽总存在一种偏差:“大马羽总是属于大马的羽总,而不是国家队的羽总!”

      羽总有偏差

      他认为,目前大马羽总有80至90巴仙的资源都用在国家队身上,却鲜少用在栽培各州球员或者教练身上:“但是不要忘记,各州属的教练和球员都是隶属与大马羽总。”

      韩健补充大马羽总的偏差主要有两种:“第一是钱的问题,他们都花在国家队的身上,最后分配个各州的却不足够。其二是没有统一的教练系统。在指导、学习新技术方面也没能做到,导致地方教练提供的材料往往不是国家队最想要的。”

      韩健认为大马羽坛的发展目前是打游击、人海战术:“我们总希望会有下一个李宗伟突然蹦出,但这完全依靠他们的天才,如果一个有系统的组织和教练团队,人才会是一批一批的涌现。”

      有锅有厨师没材枓

      无米之炊难为

      至于第二点,韩健也认为大马教练的也存在问题,让大马对人才的挖掘也有困难:“正如杨阳在日前所说大马有锅、有厨师,但没有材料,但厨师一环却有缺陷。”

      韩健补充:“这一缺陷就是大马羽总把最好的资源、教练都放在国家队,然而没照料基层,导致最好的厨师因为底下工作的没提供好材料,也一样煮不出好菜。”

      韩健也说:“就像现在的教练与训练委员会,谈的都是国家队的事情,但是你作为羽总的委员会,你应该照顾的是全国的教练和训练,而不只是国家队的教练和训练,而且也鲜少在州比赛出现、指导和考察,这样的情况不是很可笑吗?”

      地方教练却又为何没能提供好材料给国家队呢?韩健认为地方教练应该要做的就是打地基,训练球员的基本功:“但是现在的地方教练为了眼前利益,希望马上出成绩,而走快捷方式,短期内效果很好,但是球员基本功不扎实,也不符合国家队需要的人才标准。这样的揠苗助长家长开心因为比赛有成绩,但是却毁了球员的 未来。”

      基层不健全

      韩健补充说这是个严重的问题:“有时国家队需要的球员并不一定是冠军,主要是看潜质发挥如何。因此国家应该有一个明确的指示,指导地方教练他们需要怎样的材料,当你成功培养这幺一块材料,就应该有奖励。”

      “很多时候各州的比赛限制也很多,比如这个比赛不让参加、那个比赛人数受限,就算有时给你培养个国家队需要、条件又好的球员,国家队拿走了,却一声谢谢也没有,地方教练也会感到灰心。”

      韩健也认为,如今好的教练都被招进国家队的现象也不健康:“能不能把70巴仙好的教练留在国家队,然后其余的安插在各州?这个更重要,甚至可以一劳永逸的解决教练的问题。”

      “有时,原本有潜质的千里马,却碰不上伯乐,就这样白白浪费了他的天分,也让国家失去了一个人才。”

      健全制度活水源

      韩健认为如果私人机构能更积极参与,资金也将更丰富,这对羽球发展更有利:“但是他们却排斥了这样的合作。这样的制度极度不健康。”

      韩健补充:“如果要公平,应该效仿美国或者中国乒乓,在比赛前有个选拔赛,甭管你是世界冠军还是什幺,如果你输了就出征无望。”

      韩健所觉得另一个比喻是学联和全国青年赛。“其实这两个比赛性质相同、年龄阶层相同,如果联合搞的话,相信可以搞得更大、更能够成功,但是就从不放在一起,而且还时常撞期,就像在搞对抗。羽总根本不需要另一组来和他们抗衡,也不可能和他合作,这样的制度抹杀了其它人的努力,非常不健康。”

      最后,韩健却认为:“要改变,先要改变观念!其实大马人都做得到,只要大家都希望发展好,观念改变一些,大马的发展会更好。就像最近的吉隆坡和槟城,也开始了赛前选拔赛和集训,这是他们在学联比赛能有好成绩的原因,相信这样的情况将慢慢改善。”

      机制存缺陷

      另外,韩健也分享了世界大概的体育模式:“一种类似中国、日本、韩国的中央集权,国家的力量强大,掌控了各地的训练培养;另一种则是欧美式的,由俱乐部培养,然后再交由国家队运用。在英格兰,球会负责提供专业的人才培养运动员,当你国家需要的时候,就能派上用场;印尼的羽球联赛和球会则为国家提供人 才。”

      但是在大马,除了国家队是全职训练,州队和教练都没有全职的:“我们没有职业联赛、国家也不管底下的干得如何。马来西亚是以业余级别支持国家队,中间少了一节,结构出现缺陷。”

      教练受忽视

      韩健说要球队有好成绩,教练同样重要:“在中国,国家队教练的等级是看球员的成绩;而地方教练则是取决于你输送了多少人才进国家队,因此而分级。”

      韩健续说:“在中国,如有大型赛事,通常会带上地方教练,一以示奖励,感谢他们为国家栽培人才;二让他们学习现今最新技术和知识。而大马出征通常带上的是官员,但这些官员却和栽培球员没扯上关系。

      “另外在中国当教练培养一名球员到国家队,国家队需要给奖金,而球员在首4年比赛的奖金也将收归省队,这样公平的政策,让地方教练更有心为国家队服务。”但在这里“高层不惜才,就算地方教练栽培人才,一声谢谢也欠奉,让教练心灰意冷。”

      另一制度缺陷则是大马对运动员的保护机制不强:“一名球员有成绩是好,但如果他努力了很多年却失败了呢?有没有后备计划?比如保送大学、提供职场训练等?没有,所以球员一旦失败了就一无所有,没人管,这对运动发展不利,家长以后看了那幺多失败者,也会恐慌,害怕把孩子送上羽球场。”

      私心作祟祸害大

      其三,韩健也认为心态问题也影响了大马运动,不只是羽球的发展和前进速度。

      韩健认为,现在每个人都只着重眼前的利益,从地方教练为了比赛成绩而急功近利;到高层同样的心态,影响了羽球运动的发展:“某些协会主席可能认为这三五年成绩很好,就能得到大众的目光;而培养州队教练,效果可能需要10年才见到,解释可能都已经不是主席了,要这来干嘛?我就不当种树的那个,我需要 的是打水、乘凉。”

      系统化保证不断层

      “而地方教练则认为,我只要在现在有成绩就行了,以后若毁在你们手上也不关我事,因为反正我也得不到什幺奖励或赞赏,也不会有责备或惩罚。”

      韩健认为:“我们应该有一个系统化的政策,无论谁是主席,政策照跑,这样一个系统才能保证人才的输送不会断层。”

      另一个心态问题是大马羽总不能海纳百川,他打了两个比喻:“从世锦赛的出战资格看,陈斌生和颜德财也是大马人,为什幺他们就不能出战?这不是损伤了私人界对推动运动的积极性?其二,国家队训练的人怎幺没有别人打的好?是不是应该检讨?国家队拥有一流的资源、教练,为什幺却会输给人家?你说陈/颜参 加比赛多,国家队也能派队参加比赛争取排名啊,你怎幺不参加?到最后却以‘需要’这理由将别人剔除,这就是容不下别的人才。他们都是大马人,不是只有国家队才有权利出战。”

    Sounds like he's citing insufficient money, low quality coaching, and lazy players as the root of most of the problems. Tell us something we don't know. :) There is a bit about cooking rice in a pot but I am not sure what that is all about. Probably related to LCW's food poisoning in India or LD's stomach ache in Singapore. :)

    A team of Chefs with utensils but no ingredients

    Regarding about the second problem, Han Jian feel that the problems are with Malaysian coaches which make talents development in Malaysia difficult:" Just like the metaphor mentioned by Yang Yang; Malaysia have the utensil, chefs but no ingredients. But there are some defects with this group of chefs (coaches) too."

    Han Jian explained:" The defects are BAM reserve all the best resources and coaches in the national team and does not look afar the grass root level. As a result, the best chefs could not cook properly because their helpers could not provide them with good ingredients (players).

In order to train the players up quick, they use the short cut to train their players. However, as mentioned, these training methods are only good for short term, as the players do not have a proper techniques, they are unable to meet the standard of national team. Although the parents are happy with their children results in the local tournaments, these players will not go far in the future.”

    Han Jian explained that this is a vey serious problem: “Sometimes the national team does not necessary only want a champion. What they want is to see is some potential in these young players. As such, the governing body should give a clear instruction, telling the local coaches what sort of players they need. If a local coach is able to produce such players, reward such be given to that coach.”
    “There are also a lot of restrictions in the region tournaments in every state. For example, some players are not allowed to participate certain tournaments; the other tournaments have a limit on the number of participants. Even if you are able to nurture good players who meet the national team requirement, those players will be snatched away by the national team without any form of appreciation. Sometimes, the local coaches will feel frustrated because of that.”

    Han Jian also thinks that, the situation of having all the good coaches in the national team is unhealthy: “Could we reserve just 70% of the good coaches in the national team and locate all the other coaches in other states? This is important as this could solve the problem in our coaching system.”
    “There are times that talented players could not meet a good coach. This is a waste of resources and also causes the nation to lose a talent.”

    A sound system is the key
    Han Jian think that if the private sector is more involved in the sport, the funding will be sufficient, and this helps the development of the Malaysian badminton: “However the badminton associations rejected this sort of cooperation. This sort of system is extremely unhealthy.”
    Han Jian: “If you wanna be fair, Malaysia should take note from US or China’s table tennis, there is always a selection tournament before major tournaments. Regardless of whether you are a world champion, if you did not perform up to mark, you are out.”
    The other analogy came from the interstate and nationwide youth competitions. “Actually there are similarities in these two types of tournaments, the age groups are the same. If they cohost the tournaments at the same time, they can make it a much bigger tournament and I believe it will be more successful. However, they never think of hosting them together and the dates of these tournaments always clash with each other and they are competing against each other for players and resources. BAM does not need another organization to compete against them and you can forget about cooperating with them. This sort of system will only put the effort from other parties down the drain, and is extremely unhealthy.”


    Lastly, Han Jian said: “ It has to be changed, the attitude and outlook! I think Malaysians can do it as long as everyone work for the betterment of the Malaysian badminton. Change those rigid outlook and system and things will get better. Just take a look at Kuala Lumpur and Penang, they have started to organized selection tournament and centralized training before major tournaments. This is why these 2 could always perform in the inter-state tournaments. I believe this situation will improve with time.

    The defect in the sports system
    Other than this, Han Jian also talks about the sport systems across the world: “The first system is similar to what China, Japan and Korea have. There is a centralized governing organization; this governing body has the veto to control the training programme across the nation. The other system is more atune to American-European style, the players are train by local clubs and the players are pass to the national team later on. In England, the clubs will take responsibility in providing professional trainers and training to the athletes. Whenever the national team need a player, clubs will be able to provide one. In Indonesia, clubs will hold league and provide talents to the national team.”

    However, Malaysian system is different. Only the national team is professional ad train fulltime, the state teams and coaches are not training on fulltime basis. : “We do not have professional league games and the national team does not care much about how those people who work under them perform. Malaysian professional team is supported by amateurs teams (refering to state teams), there is a missing link in the middle layer, and is a defect in the our professional badminton structure.

    Coaches are ignored
    Han Jian said that if a badminton team wants good results, the coaches are equally important: “In China, the status of national coaches is base on their charges’ results; For the local coaches, your status wil depend on how many players have you feed into the national team.”
    Han Jian continued:“ You will normally see local coaches in the major competitions of China. This is to give them appreciation for what they did to the nation; the second is to give them the opportunity to learn the latest techniques and knowledge in badminton. For Malaysia, you will see officers or managers travelling with the national team. However, these officers and managers have no role in training the national players.”
    “The other thing about the China national team is, whenever a local coach provide a player to the national team, the national team will need to give reward to the state associations. And the prize money of the players in the first 4 years of their career will go to the state badminton associations. I think this is a fairer system and also motivate the local coaches to work harder for the nation. However, BAM management does not value talents, even if the local coaches do provide talents for the national teams, they won’t even say a thank you. This has greatly disappoints a lot of local coaches.”

    The other defect is Malaysia does not protect their professional players very well: “It is always good if a athletes can perform but what if they fail after training for years? Is there a backup plan for them like guarantee them a place in national university or other specialist training programme? None. So, players will not have anything left in their life if failed. Nobody cares. And this is not good for sport development. What will the parent say when they see that there are so many players who cannot make the cut? They will panic and discourage their children from taking badminton as a career.”

    Selfish attitude is damaging the sport
    Han Jian thinks that the third point which affects the Malaysian sport is the attitude we have towards the sport in general. Han Jian thinks that almost everyone is profit driven these days. From local coaches taking the shortcut to see short term success to the selfish attitude of top management, this has greatly hamper the development of sport: “Certain presidents from the badminton association thinks that their current results are already decent and already win the acknowledgement of the public; to develop a even better local coach takes at least 10 years and by that time you are probably not reporting to the same president in the badminton association anymore. Why bothered to work hard? That person can always choose to slack off and not be the one who planted the seed.


    A better system
    “The local coaches will think that is alright to maintain their current results. Even if their players fail in the national team, is none of their business. Because they are not going to get any reward nor punishment from the BAM.”


    Han Jian thinks that: “We need a more systematic policy, regardless of who is the president, the policy will be implemented. This is the only system that will guarantee that there is no time gap in producing talents.
    The other problem is BAM is not tolerant to diversity, Han Jian makes an example: “Let’s us take about the MD qualification for World championship. Gan Teik Chai and Tan Bin Shen are Malaysians, why can’t they be the one to represent Malaysia? Excluding them from World Championship will only hinder the private sector from investing in the sport. The other question is, why the players in national team is not playing better than the professional players? Should they be doing some soul searching and review their mistakes? You could claim that Gan/Tan have more tournaments. However, BAM could do the same and send their players to more tournaments and rake up more ranking points. Why don’t BAM do it? BAM only exclude others at the last minute in the name of national interest. This is a selfish act of not able to tolerate or accommodate talents from other organizations.     BAM is handled by a bunch of monkeys with short term vision....In their hands, Malaysian talent will be washed down the drain just like that..... They narrow down the participation in badminton to all layers of society and only train the elite.....That is why talent is so limited.....They should make participation available in every level to public and reward coaches who produce talent. BAM seriously need to be handled by players or ex players who understand and not 'adminstrators' or 'politicians'. They should also learn effecive talent development as in other countries and not be like 'frogs under coconut husk'. If not, our future in badminton will be superceded by nations like Japan who are rising up.

    Currently, the committee members at BAM are not really interested in Badminton, otherwise they would not say 'it's for national interest', but for 'it's for Badminton interest'.

    HJ hits the bullseye in pointing out the flaws in malaysian badminton. But to implement what HJ said would mean NCC, Kenny Goh and Nadzmi would have to give up their power. Ever heard of the phase "Power tends to corrupt, and absolute power corrupts absolutely" and "Unlimited power is apt to corrupt the minds of those who possess it".

    Do you think Nadzmi, NCC and Kenny Goh would admit they are wrong and HJ is right. The reverse "How dare you tell us what to do" would be their response. To do what HJ said would mean to give up their unchallenged right to entitlement, absolute power and total control in running BAM. With Maybank windfall, these trio has no long term vision how to spend it to better this sport.

    As for investing in state BA and increasing the paycheque of the players, or planning for the players future, heck these are the players' problem, they are stupid to join in the first place and anyway their parents will help them sort it out when they are not needed at BAM anymore. Some ladies players in BAM quit to pursue studies overseas a few years ago, it proves ladies are smarter than men.

    The Elite players, except for playing in some GP and national meets or serving as training partners for LCW, what's the future behold? I still can't believe when Limsy or Eagle posted TCS salary is RM1000 a month, Bata James trip to London is many times that. Why not send TCS to London to learn instead of Bata James, it can only help his game after all he is an Elite player?

    If LCW wins the WC11, NCC, Bata James, Nadzmi, and the rest of the entourage will jump up and down, mission accomplished...if LCW bomb out, they will jump right out of the band wagon. This high performance whatever that means is really a way to pay off someone, you scratch my back and I scratch yours. MAS needs a credible person to run this business. HJ makes a good one, hate him for all you want LYB would be the best one but BAM will never change as long as MAS badminton is second fiddle to politics, power and money talk.

    Uncle, TCS quit BAM recently lah. Now sponsored by Aspacs, he's banned from Asia tournaments for 2 years. Pay not RM1,000 lah, was RM1,300. Now is RM2,500/month for back up. Seniors get more.

    Okay a big deal RM300 more, thanks for correction. You said TCS is now sponsored by APACS and also paid RM2500 as backup. I am confused, who is paying him the RM2500 now, BAM?
    Since BAM budget is doubled now and can send non playing personnels to London party time, and these are elite players, they should be paid more. Players have short careers, when they are done playing, the paycheck stopped unlike you or me can work till retirement/fired and have annual increases.
    If BAM is serious or know what they are doing, the players are the key components and should be taken care first before these buddy, buddy, spread the loot around, non playing personnels.

    Han Jian is spot on on all the flaws of BAM's structure, mentality and leadership. Spot on!

    Han Jian IS GOOD!

    BAM MUST change if they want to create world class champions consistently.
